Scaling a Finance Function to Match a Movement’s Growth

For a national environmental advocacy organization in its fifth decade, growth had outpaced the systems built to manage it. Finding a CFO who could close that gap became the latest chapter in a partnership BoardWalk Consulting has now supported through multiple searches.

“BoardWalk understands who we are and what it takes for a leader to succeed here. They found us a CFO who didn’t just fill a seat, but changed the whole trajectory of our organization.”

The Challenge

The organization, with hundreds of employees across a nationwide office network and a complex, nine-figure revenue base, had spent years in expansive growth. That growth had arrived alongside a political moment the organization was well positioned to support, but it also meant a finance function under real pressure. The client needed a CFO who could assess how the team had grown, test whether its processes and procedures could hold up under continued scale, and see around the next corner as risk and complexity increased.
The existing finance team was strong, but it was clear the internal skillset had not kept pace with the organization's trajectory. Getting this hire right mattered because the moment demanded a genuine thought partner for the senior team and someone who could lead through escalation and demand rather than simply administer around it. The organization wanted a leader with a blend of for-profit and nonprofit experience, someone who could bring outside discipline without losing fluency in the organization's progressive culture.

The Decision

To help close the gap between the organization's growth and its finance infrastructure, the organization brought in BoardWalk Consulting to run a search for a CFO who could integrate financial vision with operations. By this point, we had already partnered with the organization on multiple executive searches, giving us a deep understanding of its culture, leadership expectations, and decision-making process. Our familiarity with its internal structure meant we already knew where it excelled, how its hiring process worked, and what kind of leader was most likely to thrive.

Years of partnership meant we could focus immediately on the search itself. We looked for candidates who combined for-profit and nonprofit experience, a learning-oriented mindset, and a demonstrated commitment to justice. A narrowly defined location preference narrowed the field further. When it came time to decide between two strong finalists, we stayed close to help the client understand what set each candidate apart.

The client knew exactly what they wanted from our team and was clear about their expectations throughout the process. Interviews included not just the hiring manager, but also leadership peers and direct reports, each with their own perspective on what the role required. Our job was to hold that whole picture together and help the search committee see where the finalists truly stood apart.

The Outcome

The candidate we placed had spent a career in a multi-billion-dollar, for-profit environment and was willing to move across the country for the role. The organization was energized and impressed with the set of finalists; however, the selected candidate emerged as a uniquely compelling fit, creating the kind of catalytic partnership the organization had been seeking.

Months later, the organization is still telling us how much of a difference their new CFO has made.

Our relationship with the organization didn't begin or end with this hire. Over the past four years, BoardWalk has completed eight executive searches for this nonprofit, representing nearly 90% of the client’s executive search engagements during that time. If there's a lesson in that, it's this: it pays to listen closely enough to know what an organization needs before they've fully articulated it themselves.

The organization no longer has to explain itself from scratch each time it opens a role, which means we don't have to guess what will or won't be supported internally. Perhaps the strongest measure of that partnership is this: every leader BoardWalk has placed with the organization remains in their role today. This kind of partnership is harder to build than a single successful placement, and it's a big part of what we are known for.

BoardWalk Consulting is an executive search firm and trusted partner to mission-driven organizations facing leadership transitions that are too consequential to hand to a firm that treats them like a transaction. Before we develop a leadership profile, we conduct a listening tour, engaging boards, staff, and stakeholders to build a profile that reflects not just the role, but the moment. We run a small number of searches at a time, on purpose, because every engagement deserves senior attention from start to finish.
